The purpose of this study was to find out the relationships between school climate, role conflict, role ambiguity and burnout among secondary school counselors in Sarawak: the role of self-efficacy as mediator. The population for this study was all the 492 Sarawak government secondary school counselors. A pilot test was conducted among 113 secondary school counselors in the district of Kuching and Padawan and the return rate was 92.9% (105). The actual test was conducted on the remaining 379 secondary school counselors in the state of Sarawak and the return rate was 83.1% (315). The quantitative research model of Structural Equation Modeling (SEM) was used as the main research design, whereas the two open ended questions were adopted as the support research study. Statistical analyses using Structural Equation Modeling (SEM) revealed that there was a significant positive relationship between role conflict and emotional exhaustion and also between role conflict and depersonalization. Nevertheless, there was no significant relationship between role conflict and personal accomplishment. The findings of the study also showed that there was a significant positive relationship between role ambiguity and emotional exhaustion, and also between role ambiguity and depersonalization. In contrast, there was a significant negative relationship between role ambiguity and personal accomplishment. The findings of the study indicated that there was a significant negative relationship between school climate and emotional exhaustion and also between school climate and depersonalization. However, there was a significant positive relationship between school climate and personal accomplishment. The results also revealed that there was a negative relationship between self-efficacy and emotional exhaustion and depersonalization, but there was a high and positive relationship between personal accomplishment and self-efficacy. With regards to mediation test, self-efficacy appeared to mediate fully the relationship between role conflict and personal accomplishment. On the other hand, it appeared to mediate partially the relationship between role ambiguity and personal accomplishment. Based on the results of the three dimensions of burnout, emotional exhaustion and depersonalization were at high level whereas personal accomplishment was as low level. Based on two open ended questions data, school environment factors had influenced the burnout among secondary school counselors in Sarawak because school counselors faced high role conflict, high role ambiguity and low school climate. That means, secondary school counselors in Sarawak showed a high level of burnout. The implications for school counselors, policy makers, counselor educators and contribution for the study were discussed. Impact for development of counseling in schools, recommendations for future research and also explanation of the new developed model of Sarawak secondary school counselor burnout were also discussed.
